Especially in the current climate where we do notice an emphasis on medior and senior profiles over junior ones. Most companies assume they will simply “emerge” over time. In reality, many of the best medior developers never become seniors. And it's not because of a lack of talent, but because no one teaches them what seniority actually means. Their companies don't support their growth (even though they do want to see them grow). At Switchfully, we’ve been reskilling people into junior software roles for years. In 2024, we took a next step and designed a structured growth track to help medior developers grow into senior developers. We piloted this track with one company as a proof of concept. The track was a huge success: faster growth, more ownership, stronger technical decision-making, and less dependence on an overheated senior hiring market. Today, multiple large companies are working together with us to roll out the same approach. In this talk, I’ll share what we learned from designing and running this growth track: What really differentiates a medior from a senior developer? Why traditional training and promotions often fail at this stage? Which skills and behaviors give the most senior-level impact? The mistakes we made and what we changed.
